Çalışanların Esnek Çalışma Düzenlemelerine Karşı Tutumlarının İşe Adanmışlıklarına Etkisinde Örgütsel Adalet Algısının Aracı Rolü

Abstract

Örgütler, rekabet ortamında mücadele edebilmek için nitelikli personelinin başka bir örgüt bünyesine geçmesini engellemek amacıyla düzenlemeler yapmaktadır. Bu amaç doğrultusunda örgütler çalışma şartlarında düzenlemeler yapmış, yapılan düzenlemeler ile çalışanların örgüt amaçlarına derinden bağlı olması hedeflenmiştir. Çalışma düzenlerinde yapılan değişikliklerin çalışanlar tarafından nasıl karşılandığı da önemlidir. Örgütlerde yapılan düzenlemelere karşı çalışanların tutumu, tutumlarının işe adanmışlıklarına etki edip etmediği ve çalışanların örgütleri için içlerinde besledikleri adalet algısının bu etkiye katkı sağlayıp sağlamadığı araştırma konusunun temelini oluşturmaktadır. Bu doğrultuda Ankara ilinde faaliyet gösteren İnsansız Hava Aracı (İHA) üzerinde çalışan Savunma Sanayi Şirketlerinde görev yapmakta olan 1700 personel üzerinde bir araştırma gerçekleştirilmiştir. Araştırmanın örneklem büyüklüğü 450 olarak belirlenmiştir. Araştırmada veriler anket formları vasıtasıyla toplanmıştır. Savunma Sanayi Sektöründe İnsansız Hava Aracı (İHA) alanında görev yapan 450 personele anket formu internet ortamında ulaştırılmış ve 351 geçerli geri dönüş alınmıştır. Elde edilen veriler SPSS 21 istatistik paket programında t testi, ANOVA testi, tukey testi, basit regresyon, çoklu regresyon, faktör analizi, geçerlilik ve güvenilirlik analizi ve sobel testi yapılarak test edilmiştir. Yapılan analizler sonucunda çalışanların esnek çalışma düzenlemelerine karşı tutumları ile işe adanmışlıkları arasındaki ilişkinin anlamlı olduğu tespit edilmiştir. Örgütsel adalet algısının bu ilişki üzerinde aracı rolünün olduğu sonucuna varılmıştır.
