Does Perception of Pay Equity, Pay Satisfaction, and Job Satisfaction Mediate the Effect of Positive Affectivity on Work Motivation?

Abstract: The mediating effect of positive affectivity on work motivation by three attitudinal variables (perception of pay equity, pay satisfaction, and job satisfaction) was investigated in this study. The results indicated that positive affectivity had a positive effect on work motivation. Among the 3 attitudinal variables, pay satisfaction and job satisfaction were found to mediate the effect of positive affectivity on work motivation.

“…Although far less studied than negative affectivity, positive affectivity has been found to have at least indirect positive associations with indicators of work adjustment such as job satisfaction, organizational commitment, and motivation (Chiu, 2000;Cropanzano, James, & Konovsky, 1993). We speculate that individuals who experience pleasant affective states should be more willing and able to perceive potentially positive elements of an organization-to see the organization in a positive or optimistic light (Watson, 2002)-and consequently to identify with the organization.…”

“…It has been found that an increase in salary and benefits will increase a person's motivation (Chiu, 2000). Ghenghesh (2013) provided evidence to show that teachers would be dissatisfied in their salary if the amount of salary given is not adequate with the effort and time that have been put in and this lead to frustration.…”

“…Other researchers have also reported that job satisfaction is so important in that its absence often leads to lassitude and lessened organisational commitment of employees (Levinson and Hohenshil, 1987;Moser, 1997). Again, (Begley and Czajka, 1993;Chiu, 2000;Tharenou, 1993) posit that job satisfaction is correlated to enhanced job performance, positive work values, high levels of employee motivation, and lower rates of turnover and burnout. Lack of job satisfaction, then, is a predictor of quitting a job (Alexander et al, 1998;Jamal, 1997;Tella et al, 2007).…”
