Taking charge is an important form of proactive behavior that sustains organizational survival and individual development. Learning how to motivate employees to engage in taking-charge behavior has become one of the hot topics in the field of organizational management. Despite considerable research investigating the factors influencing taking charge, less attention has been paid to leadership-related factors, such as inclusive leadership. Based on the self-determination theory and the social information processing theory, we examined the mediating roles of psychological safety and thriving at work in the relationship between inclusive leadership and taking-charge behavior. We collected data in two stages from 205 pairs of employees and their supervisors at 17 companies in mainland China. Specifically, the results revealed that inclusive leadership promoted employees' taking-charge behavior first through psychological safety and then through thriving at work. The results describe a more detailed mechanism underlying the formation of taking-charge behavior. The results further deepen our understanding of the path from inclusive leadership to employee behavior. These findings have theoretical implications for the taking-charge literature and managerial implications for practitioners.
PurposeDrawing on identity theory and the symbolic interactionism perspective of identity theory, this study aims to construct a moderated mediation framework to test the effects of perceived overqualification (POQ) on knowledge sharing (KS) through professional identity threat (PIT) and the moderating role of coworkers' help-seeking behavior (CHSB).Design/methodology/approachThis paper uses a quantitative multistudy research design with a combination of a scenario experiment (Study 1) and a two-wave field study among 220 supervisor-subordinate dyads at a power company in China. Using analysis of variance, confirmatory factor analysis (CFA) and bootstrapping method, the authors validated the research hypothesis.FindingsIn the scenario experiment study (study 1), the authors find that POQ is positively related to PIT and that CHSB negatively moderates the positive impact of POQ on PIT. The field study (study 2) replicated the above findings and found that PIT mediates the negative effect of POQ on KS. In addition, CHSB negatively moderates the mediating role of PIT between POQ and KS.Originality/valueFirst, the current study extended the nomological network of POQ research by examining its influence on employees' KS. Second, this study empirically investigated the mediating role of PIT, which provided a new explanatory mechanism for the influence of POQ. Finally, this study demonstrates the moderating role of CHSB—a situational factor that has been ignored in previous studies.
The question of how to improve employees' adaptive performance in dynamic environments has become a hot issue in organizational management. Although previous research has focused on the antecedents of adaptive performance, less attention has been paid to the impact of mentoring. Based on the conservation of resources theory and regulatory focus theory, this study examines the impact mechanism and boundary conditions of mentoring on protégés' adaptive performance. In addition, through an empirical analysis of 269 samples, this study finds that mentoring has a significant positive impact on protégés' adaptive performance. Thriving at work plays a full mediation role between mentoring and protégés' adaptive performance, and protégés' promotion focus moderates the relationship between mentoring and thriving at work such that the relationship is stronger among protégés with a higher promotion focus. Furthermore, the indirect relationship between mentoring and adaptive performance is stronger when protégés have a high level of promotion focus.
ObjectivesPrevious studies on negative workplace gossip have neglected the role of gossip targets of supervisors. The purpose of this paper is to deepen our understanding of how subordinates’ negative workplace gossip affects supervisors’ work-related behaviors. Drawing upon conservation of resource theory, the authors propose that subordinates’ negative gossip leads to supervisor emotional exhaustion. In turn, such emotional exhaustion provokes supervisors to exhibit undermining toward their subordinates. Additionally, the authors propose that a trait factor, namely, supervisor mindfulness, mitigates the relationship between such negative workplace gossip and supervisors’ emotional exhaustion.MethodData were collected from employees (e.g., subordinates) and their immediate supervisors in 35 organizations located in Jiangsu and Anhui Provinces in China. The data were obtained at three time points, each time interval was 2 weeks, and finally, 362 valid data points were obtained.ResultsThe following findings were obtained: (1) perceived subordinates’ negative gossip has a significant positive effect on supervisor undermining; (2) supervisor emotional exhaustion mediates the relationship between perceived subordinates’ negative gossip and supervisor undermining; and (3) supervisor mindfulness moderates the relationship between perceived subordinates’ negative gossip and supervisor emotional exhaustion and moderates the mediating effect of supervisor emotional exhaustion on the relationship between perceived subordinates’ negative gossip and supervisor undermining.ConclusionUsing multisource data and a moderated mediation model, we found that subordinates’ negative workplace gossip predicts supervisor undermining through supervisor emotional exhaustion. We also discovered that supervisor mindfulness can buffer the positive relationship between perceived subordinates’ negative workplace gossip and supervisor undermining. These findings have important implications for the literature on negative gossip in the workforce, especially the impact of subordinates’ negative workplace gossip on supervisors’ responses.
