Recent conceptual and methodological advances in behavioral safety research afford an opportunity to integrate past and recent research findings. Building on theoretical models of worker performance and work climate, this study quantitatively integrates the safety literature by meta-analytically examining person- and situation-based antecedents of safety performance behaviors and safety outcomes (i.e., accidents and injuries). As anticipated, safety knowledge and safety motivation were most strongly related to safety performance behaviors, closely followed by psychological safety climate and group safety climate. With regard to accidents and injuries, however, group safety climate had the strongest association. In addition, tests of a meta-analytic path model provided support for the theoretical model that guided this overall investigation. The implications of these findings for advancing the study and management of workplace safety are discussed.
In this article, we argue that research concerning workplace discrimination could be advanced by considering ‘everyday discrimination,’ that is, the subtle, pervasive discriminatory acts experienced by members of stigmatized groups on a daily basis. Three studies are reported which use secondary data analysis techniques to provide evidence for the existence of everyday workplace discrimination against Blacks. In addition to demonstrating the occurrence of such discrimination, evidence is presented which indicates that the experience of everyday discrimination is negatively associated with various indicators of well-being. The implications of these findings for organizations and for discrimination researchers are discussed.
Although interest regarding the role of dispositional affect in job behaviors has surged in recent years, the true magnitude of affectivity's influence remains unknown. To address this issue, the authors conducted a qualitative and quantitative review of the relationships between positive and negative affectivity (PA and NA, respectively) and various performance dimensions. A series of meta-analyses based on 57 primary studies indicated that PA and NA predicted task performance in the hypothesized directions and that the relationships were strongest for subjectively rated versus objectively rated performance. In addition, PA was related to organizational citizenship behaviors but not withdrawal behaviors, and NA was related to organizational citizenship behaviors, withdrawal behaviors, counterproductive work behaviors, and occupational injury. Mediational analyses revealed that affect operated through different mechanisms in influencing the various performance dimensions. Regression analyses documented that PA and NA uniquely predicted task performance but that extraversion and neuroticism did not, when the four were considered simultaneously. Situational judgment tests (SJTs) are a measurement method that may be designed to assess a variety of constructs. Nevertheless, many studies fail to report the constructs measured by the situational judgment tests in the extant literature. Consequently, a construct‐level focus in the situational judgment test literature is lacking, and researchers and practitioners know little about the specific constructs typically measured. Our objective was to extend the efforts of previous researchers (e.g., McDaniel, Hartman, Whetzel, & Grubb, 2007; McDaniel & Ngyuen, 2001; Schmitt & Chan, 2006) by highlighting the need for a construct focus in situational judgment test research. We identified and classified the construct domains assessed by situational judgment tests in the literature into a content‐based typology. We then conducted a meta‐analysis to determine the criterion‐related validity of each construct domain and to test for moderators. We found that situational judgment tests most often assess leadership and interpersonal skills and those situational judgment tests measuring teamwork skills and leadership have relatively high validities for overall job performance. Although based on a small number of studies, we found evidence that (a) matching the predictor constructs with criterion facets improved criterion‐related validity; and (b) video‐based situational judgment tests tended to have stronger criterion‐related validity than pencil‐and‐paper situational judgment tests, holding constructs constant. Implications for practice and research are discussed.
This study extends the literature on personality and job performance through the use of random coefficient modeling to test the validity of the Big Five personality traits in predicting overall sales performance and sales performance trajectories--or systematic patterns of performance growth--in 2 samples of pharmaceutical sales representatives at maintenance and transitional job stages (K. R. Murphy, 1989). In the maintenance sample, conscientiousness and extraversion were positively associated with between-person differences in total sales, whereas only conscientiousness predicted performance growth. In the transitional sample, agreeableness and openness to experience predicted overall performance differences and performance trends. All effects remained significant with job tenure statistically controlled. Possible explanations for these findings are offered, and theoretical and practical implications of findings are discussed.
