Previous research about inclusive leadership and creativity has produced contradictory results. The present study tried to explain the contradictory findings based on the antecedent-benefit-cost framework (ABC). We found that inclusive leadership promoted subordinates' creativity by enhancing subordinates' psychological safety but discouraged subordinates' creativity by reducing challenge-related stress. The present study illustrated the complex mediating mechanism of inclusive leadership's impact on creativity, presenting a complementary explanation of the conflicting relationships between inclusive leadership and creativity. In addition, we validated the ABC framework.
Chinese people generally show flexibility in obeying formal rules and emphasize rules in terms of virtue. In such a cultural background, we explore the effects of ethical leadership and ethical idealism on employee pro-social rule breaking behavior (PSRB). Our study incorporates individual traits and situational factors to present a holistic view of the antecedents of pro-social rule breaking behavior. Our findings shed light on a new cognitive mechanism, perceived norms, of social cognitive theory and show the boundary condition, moral idealism, of social cognitive theory.
Existing studies on the relationship between abusive supervision and innovative behavior do not present a united picture. Drawing up the antecedent-benefit-cost framework and social cognitive theory, we tried to explain the contradictory relationships between them based on the mediating mechanism. Results showed that abusive supervision discouraged subordinates’ innovative behavior through reducing subordinates’ psychological safety but promoted subordinates’ innovative behavior through enhancing challenge-related stress.
Drawing on the conservation of resources theory (COR), this study examines the relationship between responsible leadership and counterproductive work behavior of employee cyberloafing. Incorporating related concepts of felt obligation, job stress, and conscientiousness as possible mediators and moderators between responsible leadership and cyberloafing, a field study and a quasi-experimental design were conducted on two data sets. Data from Study 1 showed that while responsible leadership reduced employee cyberloafing through increased felt obligation, it also promoted employee cyberloafing through increasing job stress. Study 2 further showed that conscientiousness moderated the mediating effect of felt obligation between responsible leadership and cyberloafing. The results from this work illustrate the paradoxical mechanisms of selfregulatory resources anticipated from COR.
