A longstanding fact in college sports in the United States (U.S.) is the reality that inequities, inequalities, and discrimination have been major issues preventing institutions from fostering harmonious diversity and inclusion. Several reasons for these persistent outcomes include the prevalence of implicit bias, homologous reproduction, hegemonic, and toxic masculinity/patriarchy, colorblind racism, and abstract liberalism to name a few. In addition, multi-level factors (macro-, meso-, and micro-) also influence the existence and salience of negative organizational cultures and climates particularly for groups that are underrepresented and marginalized in society. Despite the fact several leadership styles have been enacted and numerous policy reforms have been adopted over the years, inequities in representation, occupational mobility, position retention, and quality of experiences persist along racial and gender lines. As a result, the purpose of this manuscript is to offer innovative transformational leadership approaches that incorporate anti-racism, anti-sexism, and culturally responsive stances toward achieving true equity and inclusiveness in sport. Using interdisciplinary theories such as the anti-racism framework and culturally responsive leadership, this manuscript presents a paradigm shift for college sport leadership with the intent of cultivating paramount experiences for people across diverse backgrounds.
The last several years have been met with increased instances of athlete activism among college athletes. Little research, though, has investigated athlete activism among white college athletes. The present study adopted an interpretive-constructivist approach to conduct semistructured interviews with 12 white college athletes engaging in racial justice activism. Interviews aimed to develop a heightened understanding of the challenges and supports they experienced in their activism. White college athletes cited several challenges to and supports for engaging in racial justice activism. Challenges included resource deficits (e.g., lack of support), intrapersonal concerns (e.g., lack of confidence), and other external threats (e.g., difficulty balancing social justice with preexisting relationships with loved ones). Supports included individual-level support (e.g., advice from others) and institutional-level support (e.g., resources from university administrators). Findings show participants experienced more challenges than supports. Further, some challenges are unique to white athletes including struggles in engaging in racial justice activism with ingroup members (i.e., other white people). Meanwhile, support from universities, mentors, and family members was important to encouraging racial justice activism among the participants. Higher education administrators, sport psychology consultants, and other sport leaders can use this information to empower white college athletes to navigate the challenges associated with engaging in racial justice activism.
While recent sport research has highlighted benefits of racial diversity on teams and in the workplace, few studies have examined how demographic composition is perceived by college athletes. Fewer have investigated how racially marginalized athletes experience the phenomena. Thus, the current study explores the intersection of race, gender, and athletic identity in Black college athletes at DI Historically White Institutions (HWIs), perceptions of inclusion, and its influence on sense of belonging. Employing critical race theory, two focus groups and six semi-structured interviews that incorporated vignettes were conducted with six current Black athletes at DI HWIs in the Southeastern U.S. Findings revealed five emergent themes: (a) overcompensation for racial marginalization, (b) gendered racism, (c) commitment to social justice activism and allyship, (d) athletes bubble on campus, and (e) invisibility of holistic identity. This research highlights the nuanced experiences of Black college athletes at HWIs and provides implications for coaches, administrators, and faculty to foster a true inclusive environment.
The goal of this study was to examine how athletes holding privileged racial identities understand their whiteness as they engage in racial justice activism. Drawing from 12 semistructured interviews with white collegiate athletes who have engaged in activism for racial justice, we identified four higher order themes which we situate within a broader discussion of how each theme either reinforces or disrupts racial power: articulations of (a) racial consciousness, (b) white privilege, (c) white empathy, and (d) white accountability. While the white accountability theme has the potential to disrupt racial power due to its relying on rigorous self-critique, the remaining themes pointed to limited understandings of the systemic nature of racism, which can thus inadvertently (re)produce white supremacy even when engaging in activism for racial justice. Limitations, implications, and future directions for research are discussed to empower more white athletes to reflect critically on whiteness and facilitate systemic change.
