Purpose – The purpose of this paper is to explore the relationship between employee perspectives of high-performance work systems and employee outcomes, i.e. job satisfaction and affective commitment, and to propose ways of increasing the positive effects of high-performance work systems on firm performance. Design/methodology/approach – The data were collected from 370 employees in the Chinese manufacturing industry during 2010. The Analysis of Moment Structures (AMOS) method was used to test each of the eight hypotheses deriving from the conceptual framework. Findings – The paper finds that: employee perspectives of high-performance work systems have a positive effect on both job satisfaction and affective commitment; and breadth of behavioural script and level of autonomy mediate the relationship between employee perspectives of high-performance work systems and their attitudes towards that organisation (job satisfaction and affective commitment); however, skill variety did not mediate the relationship between employee perspectives of high-performance work systems and employees’ attitudes in the data set used. Practical implications – The findings of the paper suggest that managers can improve employees’ attitudes by integrating effective high-performance work systems in their working environment. Even more interestingly, it appears that by encouraging broad behavioural scripts or allowing employees more freedom to apply their skills, managers can improve employees’ attitudes more significantly than by encouraging employees to acquire a variety of skills. Originality/value – Using signalling and psychological-contract theory, the paper shows the dominant influence of employees’ perceived high-performance work systems on employees’ attitudes via behavioural scripts and autonomy.
Abusive supervision is often regarded as a “toxic” factor, which has a negative impact. However, latest research has shown that it has a positive side. Based on the regulatory focus and conservation of resources (COR) theory, this paper discusses the double-edged sword effect of abusive supervision on work engagement. The results of hierarchical regression and bootstrapping on 331 samples showed that there is an inverted U-shaped curve relationship between abusive supervision and work engagement, in which situational regulatory focus plays a differential mediating role between them; that is, abusive supervision through inverted U-shaped stimulation on promotion-focus and positive induction on prevention-focus affects work engagement; proactive personality moderates the inverted U-shaped effect of abusive supervision on work engagement, meanwhile it moderates the inverted U-shaped mediating role of promotion-focus and the linear mediating role of prevention-focus. This study provides a new reference for organization on how to control abusive management in practice.
For a long time, the research and practice of job-seeking stress of college students have followed the therapeutic paradigm of traditional psychopathology, and the positive power of students themselves has not been paid enough attention. Subjective well-being (SWB) should not only be regarded as an object affected by adversity or pressure, but also a functional role with philosophical subject significance. The “broaden-and-build” effect of positive emotions makes subjective well-being an active system with integrity, dynamics, responsiveness, and promotion. Based on the “broaden-and-build” theory of positive emotions, this study constructs a conceptual framework of bidirectional interaction to characterize the two-way interaction form and internal mechanism between subjective well-being and job-seeking stress (JSS), which provides a new way to relieve job-seeking stress for Chinese college students.
This study aims to explore the correlation between romantic stress and parenting styles of college students, and to provide reference for mental health education of college students. Primarily, cluster sampling was used to select 500 college students from a comprehensive university in China, and the study adopted SPSS19.0 for t-test and correlation analysis. Then, it was found that there are differences in family related variables of college students' romantic stress, and college students' romantic stress is closely related to parenting style. Finally, the hierarchical intervention on college students' romantic stress from the perspective of parenting style was carried out.
