Construct‐oriented Biodata Development for Selection to a Differentiated Performance Domain

Abstract: This study describes the development of a multidimensional biodata form which used explicit constructs to guide item generation and rational scale development, construct validation, criterion measurement and empirical keying. These constructs were goal-orientation, teamwork, customer service, resourcefulness, learning ability and leadership. Exploratory and confirmatory factor analyses in both applicant and incumbent samples were used to identify and test the model which included the thirteen, more differentia… Show more

“…However, Black's (2000) study of a similar sample revealed that one of the NEO personality inventory scales-conscientiousness-added incremental validity to cognitive testing. Other studies showed that biodata scales, as well as personality measures, added significantly to the validity over cognitive measures (Karas & West, 1999;Mount, Witt, & Barrick, 2000). In a recent meta-analysis, Cortina, Goldstein, Payne, Davison, and Gilliland (2000) showed that prediction of job performance increases when structured interview scores are combined with cognitive ability scores (see also Bobko, Roth, & Potosky, 1999).…”

“…In biodata research, although results have been mixed, empirical keys seem to have the greatest predictive validity, whereas rational keys allow for greater understanding of theory (Karas & West, 1999; Mitchell & Klimoski, 1982; Schoenfeldt, 1999; Such & Hemingway, 2003; Such & Schmidt, 2004; see Stokes & Searcy, 1999, for an exception). Empirical keys display greater shrinkage in cross‐validation than other methods, such as rational scoring, but the cross‐validity coefficients of empirical keys are still often higher than rational keys' (Mitchell & Klimoski, 1982; Schoenfeldt, 1999).…”

“…With regard to the formation of the scales, we decided to use a construct orientation, which is an updated variation of the rational or deductive approach, in which the researcher first identifies and defines the variable of individual difference that is of interest, and then creates a set of items to collect information about the manifestation of the feature. Research is demonstrating that using rational procedures does not imply sacrificing validity compared to empirical procedures (Karas & West, 1999;.…”
