Does Being Authentic Promote Self-actualization at Work? Examining the Links Between Work-Related Resources, Authenticity at Work, and Occupational Self-actualization

Abstract: Authenticity at work (AAW) is an important work-related state. Little is known about how other work-related resources can promote AAW and the link between AAW and organizational self-actualization (OSA). In three studies, we drew on conservation of resource theory to determine whether AAW serves as a mediator between three distinct work-related resources (i.e., social support at work, job autonomy, authentic leadership) and OSA. Studies 1 and 2 used a cross-sectional design (Ns = 209; 597), and study 3 used a … Show more

“…Based on previous findings that suggested a mediating role of BPNS in the association of authentic leadership and employees' performance (Leroy et al, 2015), and following research confirming the mediation of authenticity between other work-related resources and self-actualization (Maunz & Glaser, 2023), we assume a mediation process of BPNS between authentic leadership and self-actualization at work. Several studies have partly demonstrated the expected association of authenticity, BPNS, and self-actualization (Deci & Ryan, 2014;Leroy et al, 2015;Maunz & Glaser, 2023;Schoofs et al, 2022). For example, work contexts or resources that increase BPNS may foster positive outcomes related to personal growth and self-actualization (Schoofs et al, 2022).…”

“…Leaders might have a unique opportunity to foster employees' feeling of being authentic, which might increase levels of BPNS and subsequently enhance followers' selfactualization (Leroy et al, 2015;Maunz & Glaser, 2023;Schoofs et al, 2022). Thus, we assume:…”

“…In the study of Li and Lu, the health care workers' needs for self-actualization during the COVID-19 pandemic have become more important since they have been unknown heroes and the public was unaware of their social service activities while they were on the frontline of the ght against the COVID-19 disease [40]. Strengthening the feeling of self-actualization will realize the natural human potential and involvement of health workers in tasks that help personal growth and development [41].…”

“…Employees with self-discipline and self-efficacy are confident because they are capable. They have mastered their jobs and achieved their full potential [ 23 ]. Combining Maslow's [ 22 ] hierarchy of needs into a single guiding framework allows for the creation of a system that prioritizes the synthesis of literature surrounding workplace factors that impact work efficiency and the preference for remote working.…”

It encompasses factors such as time management, task prioritization, and the ability to produce high-quality outputs in a timely manner [ 23 ]. When considering the preference for working from home, it refers to the inclination or desire of individuals to perform their work remotely, outside of a traditional office setting.…”
