Purpose The purpose of this paper is to assess the adherence to the traits of the queen bee phenomenon (QBP) for women who hold leadership positions in Brazilian higher education institutions (HEIs) and to compare their responses with those of women without leadership positions and of men on the same dimensions. Design/methodology/approach A total of 703 academics from 88 HEIs participated in this study. The data were analyzed using a statistical package to calculate descriptive and inferential statistics. For these, 2 × 2 analysis of variance tests were performed to compare leader women vs nonleader women and leader women vs leader men. Findings The results indicate that leader women do not fit to all dimensions of the QBP. They report high averages to commitment, agency traits and personal sacrifices to career (Male self-description) and to meritocratic discourse. However, leader women assess their junior counterparts with higher averages to commitment and agency traits than women without leadership positions and leader men assess their junior counterparts. Women in leadership positions report superior identification with same gender colleagues and declare to be more supportive with affirmative policies for women's professional development than nonleader women and leader men. Practical implications This study reinforces that same gender conflict in the work environment is not a female characteristic and also promotes reflections on the influence of organizational culture, men hostility toward quotas and gender stereotypes for female progression in the academic context. Originality/value This study provides an empirical analysis of the QBP to academic women in Brazilian HEIs and compares its dimensions to nonleader women and leader men. The analysis of a sexist culture enabled original results, as nondistancing of the self-group, even if leader women presented some QB traits.

Despite significant improvements, women are still underrepresented at high levels in academia. Most research on these inequalities is conducted within a specific national academic system, without taking into account its cultural roots. The aim of the present study was to analyze the extent to which the cultural context acts as a barrier on women's career progression. Specifically, we focused on psychological processes described under the metaphor of Queen Bee Phenomenon that may reflect the ways in which female academics conform to male‐gender roles encoded in androcentric social and academic culture. Two samples of women academic, one French (N = 73), the other Brazilian (N = 88), were compared through the lens of two dimension of the Queen Bee Phenomena: self‐group distancing and gender hierarchy legitimation. Brazilian women identify more with their female peer group than their French counterparts. French women are more hostile to quotas and more inclined to adhere to meritocratic discourses than their Brazilian counterparts. Both academic contexts tend to perpetuate gender inequalities, but in different ways: by maintaining gender‐stereotypical expectations in Brazil and meritocratic ideology in France. The implications for policies to promote a more egalitarian university context are discussed herein.

Resumo A Organização das Nações Unidas (ONU) defende a inclusão de mulheres nas Ciências, Tecnologias, Engenharias e Matemática (STEM) como um pilar para o quinto Objetivo de Desenvolvimento Sustentável (igualdade de gênero). Apesar de as mulheres terem alcançado, na média mundial, uma maior escolaridade que os homens, ainda auferem menor remuneração no mercado de trabalho. A organização relata ainda que a maior parte das mulheres está em carreiras fora das STEM, com remunerações tradicionalmente inferiores. Este estudo busca levantar as publicações brasileiras envolvendo mulheres nas STEM no Diário Oficial da União, de forma a verificar se as diretrizes nacionais e internacionais estão sendo levadas a cabo na instituição de políticas públicas.
